Abstract

Integrating affective events theory and the model of affective influences on performance, the study tests the crossover effects of leaders’ microbreaks on their followers’ work outcomes via leaders’ affective states and transformational leadership behaviors. To test our hypothesized model, we conducted two experience sampling method (ESM) studies, encompassing 118 leader-member dyads (236 employees) for 5 days, accumulating 513 daily observations (Study 1) and 124 leader-member dyads (248 employees) for 10 days, accumulating 925 daily observations (Study 2). Multilevel path analysis showed that on days when leaders took more microbreaks at work, they had higher levels of state positive affect and lower levels of state negative affect, which in turn was linked to greater transformational leadership behavior (as reported by followers) as well as better followers’ work outcomes (Study 2), such as job satisfaction, task performance, and voice. Overall, the findings suggest that leaders’ microbreaks can be positive affective events for both leader and follower. Importantly, leader–member relationship quality moderates (strengthens) the indirect effects of leader microbreaks on the two dependent variables via the leader’s increased positive affect. Theoretical and practical implications, limitations, and future research directions are discussed.

Speaker’s Bio

Professor Kim Sooyeol is currently an Assistant Professor in the Department of Human Resources and Organizations at Seoul National University's College of Business and Graduate School of Business. He received his Ph.D. from the University of Illinois at Urbana-Champaign (UIUC), his M.A. from George Mason University, and his B.A. from Michigan State University. Prior to joining Seoul National University, he served as an Assistant Professor at the National University of Singapore Business School for six years.

He received the NUS Early Career Award in 2023, and his papers have been published in top international journals such as the Journal of Applied Psychology, Personality and Social Psychology Bulletin, and the Journal of Organizational Behavior. His research interests include job stress, recovery, relaxation, well-being, human sustainability, and the role of leaders in job stress.
